การวิจัยนี้มีวัตถุประสงค์ เพื่อศึกษาสภาพปัญหาการจัดการ การพัฒนาแรงงานช่างฝีมือและ ข้อเสนอแนะแนวทางการพัฒนาแรงงานช่างฝีมือของอุตสาหกรรมเครื่องประดับไทย ความแตกต่างของคุณลักษณะขององค์กรที่แตกต่างกันจําแนกตามเงินทุนจดทะเบียน เพื่อเปรียบเทียบ จํานวนแรงงาน ที่มีอยู่ และระยะเวลาในการดําเนินธุรกิจจนถึงปัจจุบัน เพื่อศึกษาปัจจัยการจัดการความรู้ และปัจจัย สนับสนุนการพัฒนาความรู้ที่ส่งผลต่อผลการพัฒนาแรงงาน และเพื่อนําเสนอแนวทางการพัฒนา แรงงานช่างฝีมือของอุตสาหกรรมเครื่องประดับไทย ซึ่งเป็นการวิจัยแบบผสมผสานโดยใช้ข้อมูลเชิง ปริมาณจากการตอบแบบสอบถามของผู้ประกอบการในอุตสาหกรรมเครื่องประดับไทย 297 ราย ด้วย การสุ่มกลุ่มตัวอย่างโดยใช้หลักความน่าจะเป็น (Probability Sampling) จากผู้ประกอบการที่ขึ้นทะเบียน โรงงานกับกระทรวงอุตสาหกรรม และข้อมูลเชิงคุณภาพจากการสัมภาษณ์เชิงลึกผู้ประกอบการและ ผู้เชี่ยวชาญในอุตสาหกรรมที่เกี่ยวข้อง จํานวน 17 คน ผลการวิจัยพบว่า สภาพ ปัญหาการจัดการ ได้แก่ ปัญหาด้านการขาดแคลนแรงงาน พบว่า แรงงานที่มีอยู่ในปัจจุบันมีอายุที่สูงขึ้นและมีความเสื่อมสภาพทางร่างกายและสายตา ประกอบกับการ ขาดแคลนแรงงานใหม่เข้ามาทดแทนจากค่านิยมทางสังคมที่มุ่งเน้นการศึกษาในระดับอุดมศึกษา มากกว่าระดับอาชีวศึกษา จากการเปรียบเทียบความแตกต่างกันของคุณลักษณะขององค์กร พบว่า ระยะเวลาในการดําเนินธุรกิจส่งผลต่อผลการพัฒนาแรงงานช่างฝีมือ จากการวิเคราะห์ถดถอยพหุคูณ พบว่า การจัดการความรู้และปัจจัยสนับสนุนการพัฒนาส่งผลต่อผลการพัฒนาแรงงานช่างฝีมือ ได้แก่ ด้านการถ่ายทอดความรู้ การบ่งชี้ความรู้การสร้างและการพัฒนาความรู้ ด้านคุณลักษณะของผู้ฝึกสอน ด้านอุปกรณ์และเครื่องมือ ด้านการสร้างแรงจูงใจ และด้านระยะเวลาในการฝึกสอนส่งผลต่อผลการ พัฒนาแรงงานช่างฝีมือของอุตสาหกรรมเครื่องประดับไทยโดยรวมอย่างมีนัยสําคัญทางสถิติที่ระดับ 01 การสังเคราะห์แนวทางการพัฒนาแรงงานช่างฝีมือของอุตสาหกรรมเครื่องประดับไทยได้แนวทาง การจัดการ 8 แนวทาง ที่สามารถตอบสนองต่อการพัฒนาแรงงานช่างฝีมือของอุตสาหกรรมเครื่องประดับ ไทยได้
This research aims to investigate the causes of management issues. Development of artisan labor in the Thai jewelry industry and recommendations for the development of artisan labor To compare the various characteristics of organizations based on their registered capital. number of available workers and the length of time the business has been in operation. It is necessary to examine the factors of knowledge management and factors supporting the development of knowledge that influence the outcomes of labor development and to present guidelines for the growth of artisan labor in the Thai jewelry industry. This is a combined study employing quantitative data from questionnaires distributed to 297 Thai entrepreneurs in the jewelry industry via random sampling in accordance with the probability principle. In-depth interviews with 17 industry professionals and business owners produced qualitative data. The results of the research revealed that the condition of management problems, such as labor shortage problems, found that the existing workers are aging and have physical and visual deterioration. Coupled with the shortage of new workers to replace the social values that focus on higher education rather than vocational education. By comparing the differences in the characteristics of the organizations, It was found that the duration of business operations affects the results of the development of skilled labor. From the multiple regression analysis, it was found that knowledge management and development support factors affect the results of skilled labor as follows: Knowledge identification, creation, and development; The characteristics of the trainer; Equipment and tools; Motivation; and The duration of training at .01 level of significance. The synthesis of craftsmen development guidelines for the Thai jewelry industry is based on eight management guidelines that can respond to the development of craftsmen in the Thai jewelry industry.
