บทคัดย่อ (ภาษาไทย)

การศึกษาครั้งนี้มีวัตถุประสงค์เพื่อวิเคราะห์ปัจจัยที่มีผลต่อความพึงพอใจในการทํางานของพนักงานพัฒนา ซอฟต์แวร์ในกรุงเทพมหานคร โดยพิจารณาความสัมพันธ์ระหว่าง ภาวะผู้นําการเปลี่ยนแปลง(Transformational Leadership), การจัดการทรัพยากรมนุษย์ (Human Resource Management) และ ความพึงพอใจในการทํางาน (Job Satisfaction) การวิจัยใช้ระเบียบวิธีเชิงปริมาณ โดยเก็บข้อมูลด้วยแบบสอบถาม กลุ่มตัวอย่าง คือ พนักงาน พัฒนาซอฟต์แวร์ในกรุงเทพฯ ที่มีอายุงานตั้งแต่ 2 ปี ขึ้นไป ในตําแหน่งพนักงานประจํา จํานวน 425 คน และนํา เทคนิค Partial Least Squares Structural Equation Modeling (PLS-SEM) มาวิเคราะห์ความสัมพันธ์เชิงสาเหตุ ระหว่างตัวแปร ผลการวิเคราะห์พบว่า การจัดการทรัพยากรมนุษย์ มีอิทธิพลโดยตรงสูงสุดต่อความพึงพอใจในการทํางาน (B = 0.725) แสดงให้เห็นว่าระบบการจัดการทรัพยากรมนุษย์ที่มีประสิทธิภาพสามารถส่งเสริมความพึงพอใจของ พนักงานได้อย่างมีนัยสําคัญ ในขณะเดียวกัน ภาวะผู้นําการเปลี่ยนแปลงมีอิทธิพลโดยตรงต่อความพึงพอใจในการ ทํางาน (B = 0.122) น้อยกว่าผลกระทบที่ส่งผ่านทางการจัดการทรัพยากรมนุษย์ (B = 0.688) สามารถอธิบายความ แปรปรวนของความพึงพอใจในการทํางานได้ถึงร้อยละ 66.2 (R2 = 0.662) ซึ่งแสดงให้เห็นถึงความสัมพันธ์ที่แข็งแกร่ง ระหว่างตัวแปรต่าง ๆ ภายในงานวิจัย จากผลการวิจัย ข้อเสนอแนะเชิงปฏิบัติสําหรับองค์การคือการให้ความสําคัญกับการพัฒนาระบบการ จัดการทรัพยากรมนุษย์ ควบคู่ไปกับการส่งเสริม ภาวะผู้นําการเปลี่ยนแปลง เพื่อสร้างและยกระดับ ความพึงพอใจใน การทํางาน ของพนักงานภายในองค์การได้อย่างมีประสิทธิภาพมากยิ่งขึ้น

Abstract (English)

This study aims to analyze the factors influencing job satisfaction among software development employees in Bangkok by examining the relationships between Transformational Leadership, Human Resource Management, and Job Satisfaction. The research employs a quantitative methodology, collecting data through a questionnaire from 425 permanent software development employees with at least two years of work experience. The Partial Least Squares Structural Equation Modeling (PLS-SEM) technique is used to analyze the causal relationships among the variables. The results indicate that Human Resource Management has the strongest direct influence on Job Satisfaction (B = 0.725), demonstrating that an effective Human Resource Management system significantly enhances employees' job satisfaction. Meanwhile, Transformational Leadership has a direct influence on Job Satisfaction (B = 0.122), which is weaker than its indirect effect through Human Resource Management (B = 0.688) The proposed model explains 66.2% (R2 = 0.662) of the variance in Job Satisfaction, highlighting strong relationships between the key variables in the study. Based on these findings, the study suggests that organizations should prioritize Human Resource Management development alongside Transformational Leadership enhancement to effectively promote and improve employees' job satisfaction within the organization.
